How recruiters and managers live (or don't live) mental well-being in their companies
- Exclusive insights and tips from the trade fairs -
After conversations with over 150 companies, trips through five cities and countless perspectives on mental well-being, a differentiated picture emerged.
From Cologne to Aachen, Nuremberg and Munich to Berlin, we attended recruitment and career fairs to seek direct dialog with people who are closest to the big HR issues of our time: How do we attract top talent? How do we retain employees in the long term? How do we remain future-proof as a company?
Our discussions with HR managers, recruiters, team leaders, managing directors and sales managers from a wide range of industries and company sizes provided an exciting and sometimes sobering insight into the status quo of mental well-being in companies located in Germany.

From fruit baskets to mindfulness training: what does mental well-being actually mean?
Almost all companies surveyed rate their commitment to mental wellbeing as “strong” or “high”. But what exactly is meant by this varies greatly:
- Some mention the company doctor, a one-time online training course or the free gym
- Others talk about regular coaching sessions, Employee Assistance Programs (EAP) or a culture in which mental health is openly discussed
This shows that mental well-being is not a uniformly understood concept - and its integration into the company depends heavily on the attitude and experience of the respective managers.
Major challenges - and (still) little connection to mental well-being
Topics such as staff turnover, shortage of skilled workers and employer branding are major concerns for almost all respondents.
Although mental well-being is recognised as important, it is not consistently used as a strategic instrument - there is often a lack of time, budget, structure or awareness in management.
What distinguishes companies - between best practices and standstill
There was a wide range of responses - here is an overview:
✅ Some companies ... (best practices)
- already have fixed programs and fixed budgets for mental well-being
- see employee mental well-being as a management task
- offer regular trainings and coachings with external partners
⚠️ Others...
- offer selective measures without continuity
- only reach certain teams
- still see a lot of potential and would like to stablish a fixed structure
🚫 And some...
- avoid the topic completely
- struggle with taboos (“accepting help shows weakness”), lack of openness & prioritization
- have no contact person or strategy
Similarities between companies that take mental well-being seriously
Top employers (e.g. Great Place to Work) integrate mental well-being into their culture - with fixed offerings, trained managers and open communication.
Common features are socially responsible action, practiced values such as diversity and inclusion, a willingness to innovate and agile structures.
These companies do not see mental well-being as a “nice to have”, but as a strategic success factor.
What can other companies learn from best practices?
Top employers on platforms such as Kununu or in sustainability rankings show how it can be done:
- Fixed budgets and programmes
- Internal or external contacts for mental health, diversity and discrimination
- Removing taboos through communication at eye level
- Offers that are needs-oriented and accessible
- Mental well-being is part of occupational health management and management development

The discussions at the trade fairs have shown: The interest is there. The challenges are great. And the potential is huge - for companies that are prepared to take an honest look at the topic.
